Abstract

Contemporary organisations are confronted with growing ethical challenges, declining employee trust, rapid workplace transformation driven by Artificial Intelligence (AI), and increasing demands for sustainable human resource management (HRM). Although conventional HRM has contributed significantly to organisational performance and competitiveness, it often gives limited attention to the spiritual and ethical values that shape responsible human behaviour. This conceptual paper revisits the Tawhidic Paradigm of Human Resource Management by positioning Tawhid as the foundational principle for an integrated HRM framework that promotes ethical conduct, justice, accountability, and sustainable workplace excellence. This study adopts a qualitative conceptual approach through library research and textual analysis of the Qur’an, Hadith, and contemporary literature on Islamic management and HRM. It synthesises classical Islamic principles with current HRM perspectives to propose a contemporary Tawhidic Human Resource Management (THRM) Framework. The framework identifies amanah (trustworthiness), ’adalah (justice), ihsan (excellence), and khalifah (responsible stewardship) as the core organisational values that strengthen ethical leadership, employee engagement, organisational integrity, and long-term sustainability. This paper contributes to the advancement of Islamic Human Resource Management by introducing an integrated conceptual framework that aligns spiritual values with contemporary HRM practices. The proposed framework demonstrates how Tawhidic principles can guide ethical decision-making, responsible leadership, and sustainable organisational performance in the era of Industry 5.0. It also provides a foundation for future empirical research and offers practical insights for organisations seeking to balance technological advancement with Islamic ethical values in achieving sustainable organisational excellence.
